Abstract
Objective: To investigate physicians’ need for a manager. Design: Qualitative
content analysis of data from semi-structured interviews with six physicians at a
Swedish emergency hospital.
Results: Four main categories of needs for a
manager were identified. These were related to; 1) needs in the role of being
employed in an organization, 2) the need of a sense of context and meaning, 3) a
need of acknowledgement of the professional competence, and 4) general
human needs as an employee. In the category of needs for a manager in the role
of being employed in an organization, three different types were identified; 1)
the need for a manager who would take his or her role as an employer, 2) the
need for a manager who has a mandate to make decisions, and 3) the need for a
manager who protects his or her employees in the organization.
Conclusion: The
physicians expressed various needs for a manager, of which some were catered
for. There were also many needs for a manager that were not catered for. The
results indicate that in the category where strong needs were expressed, i.e.
needs in the role of being employed in an organization, there was only a weak
link between the needs and the manager role. The results also indicate that the
physicians had a perception that the manager only had a limited mandate to
make decisions. The results indicate that there might be reasons to further
investigate physicians’ need for a manager in order to optimise the management
of physicians.
Abstract
Syfte: Att undersöka hur läkare ser på sitt behov av en chef. Studiedesign:
Kvalitativ innehållsanalys av semistrukturerade intervjuer med sex
specialistläkare på ett svenskt akutsjukhus.
Resultat: Fyra olika huvudkategorier
av behov av en chef identifierades. Dessa var relaterade till; 1) behov i rollen
som anställd i en organisation 2) behov av upplevelse av sammanhang och
mening, 3) behov av bekräftelse av den professionella kompetensen, samt 4)
3 allmänmänskliga behov som medarbetare. Under kategorin behov kopplade till
rollen som anställd kunde tre olika behovstyper identifieras; a) behov av en chef
som axlar sin arbetsgivarroll, b) behov av en chef som är beslutsmässig, samt c)
behov av en chef som värnar sina medarbetare i organisationen. Därutöver
kunde två teman identifieras: 1) en upplevelse av att chefen var utan mandat,
samt 2) att länken mellan beskrivna behov och chefens roll avseende dessa
förefaller svag.
Slutsats: Läkare ger uttryck för olika typer av behov av en chef.
Det framkom att vissa av dessa behov tillgodosågs, men att flera av behoven
inte tillgodosågs. Vidare framkom att i kategorin där starka behov kom till
uttryck, t. ex. behov i rollen som anställd i en organisation, var länken svag
mellan behov och chefens roll. I studien framkom också en upplevelse av att
läkarnas chef hade begränsat mandat. Dessa resultat indikerar att det kan finnas
anledning att ytterligare undersöka läkares behov av en chef, för att kunna
optimera chefsskapet för läkare.
